It's not you, it's the system
There's a moment a lot of neurodivergent professionals know well.
You find yourself in an important meeting and you have SO many questions.
Several people are exchanging in quick succession. Acronyms are used and their meaning eludes you. You're trying to determine what the client's tone meant when it shifted in the third sentence. You've noted two things so far that your leader said that contradict something from last week. You're scanning for what was actually decided versus what was just discussed.
You're holding all of this while also tracking what's being said in real time, formulating a response that sounds natural, and making sure nothing important slips through — because unless you take them, there are no notes. There is no system for keeping track.
This is not a focus problem. It's a design problem.
The environment you just navigated — ambiguous handoffs, unwritten expectations, implicit communication, no documentation — wasn't built with your brain in mind. And the effort it takes to function inside it isn't visible on any performance review, any workload report, or any conversation about team capacity.
It runs in the background. Constantly.
A 2026 narrative review by Dr. Jonathan H. Westover of the Nexus Institute for Work & AI synthesized decades of research on neurodivergent professionals across a range of neurological differences — ADHD, autism, dyslexia, and others. What it confirmed is something you may have already suspected: the barriers most commonly experienced by neurodivergent professionals aren't personal. They're architectural.
Environments built around implicit communication and unwritten social rules. Processes that assume everyone absorbs context the same way. Feedback delivered indirectly, infrequently, in a register that requires translation before it becomes actionable. Systems — or the absence of them — that distribute cognitive burden unevenly and invisibly.
And then AI entered the picture.
For many neurodivergent professionals, AI tools have been genuinely useful — writing assistance, meeting transcription, task management, information summarization. Tools that reduce certain kinds of friction in ways that make real differences to daily functioning.
But AI isn't only bringing benefits.
When tools remove the natural friction from starting tasks, work expands to fill every available gap. Boundaries dissolve. Parallel threads multiply. The signal that says this is enough, this is done disappears — and the onus of knowing when to begin, when to switch, and when to stop falls entirely on the individual. That onus lands on executive function — the internal system that governs how you plan, prioritize, transition between tasks, and regulate attention. When the external environment provides no structure, executive function has to provide it instead.
For many neurodivergent brains, this is precisely where things work differently. Not deficiently. Differently. And an AI-saturated workplace isn't just busier — it's structurally dependent on robust executive function to remain navigable. For neurotypical professionals, this is creating a new kind of depletion. For neurodivergent professionals, the demand on executive function was already there. AI just turned up the volume.
The part nobody measures
You're probably not doing more work than your colleagues in any way that shows up on a spreadsheet. What you're carrying is something different — a higher baseline demand on your energy just to operate inside the environment itself.
The overhead lights flicker in a way that nobody else mentions, but you've been managing it since your first week. The open-plan office runs at a noise level that requires active effort to think through... You've learned which meetings are safe to be direct in and which ones require you to translate your actual read of the situation into something the room can receive — and that translation, done multiple times a week, costs something real.
None of this shows up as workload. All of it compounds.
Tired and depleted are not the same thing. Tired is what happens after a hard week. It responds to rest. Depleted is what accumulates when the environment keeps drawing from the same well faster than it refills. Many neurodivergent professionals are living in depletion and calling it tiredness, which means they keep expecting a good weekend to fix something structural.
And here's the part that makes it harder to name: you may be doing this exceptionally well. You may be the person in the room who catches what others miss, who holds the most context, who produces work that reflects the full complexity of the problem.
But succeeding and struggling are not mutually exclusive. The gap between what you produce and what it costs you is exactly where the problem lives — and it's exactly what makes it so difficult to raise.
Which brings us back to that meeting.
You probably didn't raise any of your concerns with your leader. Not because you didn't notice something was wrong. But because naming it feels complicated. How do you explain that the absence of documentation isn't a minor inconvenience but a genuine functional barrier, when everyone else seems to be managing fine? How do you advocate for a different process when the existing one is invisible to the people who don't struggle to work within it?
These are not small questions. And the fact that you're carrying them quietly, alongside everything else, is itself part of the picture.
Canary in a coal mine
In the early days of coal mining, before miners entered a shaft, they would bring a canary. Canaries are physiologically more sensitive to toxic gases than humans —They were the most precise signal available about whether the environment was safe to enter.
Neurodivergent professionals are often the first to feel what poorly designed environments are doing to everyone. The sensitivity that makes an ambiguous system harder to navigate is the same sensitivity that makes you an exceptional reader of complexity, pattern, and signal when the environment is built to work with you rather than against you.
The question worth sitting with — the one this article is really about — is what it would mean to stop absorbing the cost of a poorly designed environment quietly, and start being able to name it clearly enough to do something about it?
That's a skill. And it's one that can be learned.
